A satisfação no trabalho é um fenómeno complexo e multidimensional, que embora individual, tem repercussões coletivas nas organizações. Na enfermagem é determinante para o seu bem-estar e, consequentemente, para a qualidade dos valiosos cuidados de saúde que prestam no seu dia-a-dia, pois influencia diretamente o desempenho, o compromisso organizacional e a retenção na carreira. Esta investigação teve como objetivo conhecer e quantificar o nível de satisfação no trabalho dos 548 enfermeiros da Unidade Local de Saúde de Castelo Branco, centralizando-se na seguinte questão: Qual o seu nível de satisfação no trabalho? Trata-se de um estudo transversal, de carácter descritivo-correlacional e com abordagem mista. A recolha de dados foi realizada através de um questionário eletrónico, aplicado a uma amostra de conveniência de 205 enfermeiros. A maioria dos participantes apresenta um nível de satisfação moderado. A maior satisfação ocorreu com os colegas de trabalho e a menor com a valorização e remuneração. Verificaram-se diferenças significativas segundo a categoria profissional, o horário de trabalho, as funções de enfermagem, a intenção de abandono e reconsiderar escolher a mesma profissão. As sugestões apontam para a necessidade de rever vários domínios da profissão: valorização profissional, carreira e remuneração, acesso a formação, condições de trabalho, reconhecimento do risco e penosidade, aposentação, avaliação de desempenho mais justa e lideranças mais competentes. Os resultados obtidos apontam para a necessidade de rever os fatores determinantes da satisfação no trabalho e implementar medidas de melhoria, permitindo formular estratégias de gestão de recursos humanos em enfermagem, promotoras de satisfação e de ambientes de trabalho mais positivos e sustentáveis, em serviços de saúde integrados, como as ULS.
Job satisfaction is a complex and multidimensional phenomenon which, while individual, has collective repercussions for organizations. In nursing, it is a determining factor for their well-being and, consequently, for the quality of the valuable healthcare they provide daily, as it directly influences performance, organizational commitment, and career retention. This research aimed to assess and quantify the level of job satisfaction among 548 portuguese nurses from the Local Health Unit of Castelo Branco focusing on the following question: What is their level of job satisfaction? It is a cross-sectional, descriptive–correlational study with a mixed-methods approach. Data collection was carried out through an electronic questionnaire applied to a convenience sample of 205 nurses. Most participants reported a moderate level of job satisfaction. The highest satisfaction was found in the domain of relationships with co-workers, and the lowest in professional recognition and remuneration. Significant differences were observed according to professional category, work schedule, nursing roles, intention to leave, and reconsidering the choice of the same profession. Suggestions point to the need to review several aspects of the profession: job recognition and development, career and remuneration, access to training, working conditions, recognition of risk and hardship, retirement conditions, fairer performance evaluation, and more competent leadership. The findings highlight the need to review the determining factors of job satisfaction and implement improvement measures, enabling the development of human resources management strategies in nursing that promote satisfaction and more positive and sustainable work environments in integrated health care services, such as Local Health Units.
