Abstract(s)
Atualmente, a diminuição do desempenho acarreta perdas diretas e indiretas para as
organizações. Neste sentido, a sua avaliação surge com a finalidade de mensurar os
contributos individuais para o cumprimento dos objetivos estratégicos estabelecidos pela
organização. Contudo, na área da Saúde, a aplicabilidade desta ferramenta é complexa,
dado que a maioria das atividades prestadas pelos colaboradores não são contabilizadas,
tornando-a, por vezes, num momento subjetivo e inadequado e numa fonte de
desmotivação para os intervenientes. Assim, surgiu a necessidade de se elaborar e aplicar
um método de avaliação de desempenho adaptado às especificidades da Saúde, numa
instituição social.
O objetivo principal deste Projeto consiste em desenvolver e aplicar um novo método de
avaliação de desempenho na Fondation Claire Magnin dirigido aos enfermeiros, que
representam uma classe profissional muito relevante para a fundação.
Para uma adequada sustentação do sistema de avaliação de desempenho, auscultou-se
previamente a opinião dos profissionais envolvidos, contando com a participação de 21
profissionais de 6 estabelecimentos médico-sociais da Fondation Claire Magnin, sediada
na Suíça. A recolha de dados decorreu entre novembro de 2019 e março de 2020, através de
uma entrevista semiestruturada, desenvolvida em colaboração com as diretoras dos
Recursos Humanos e dos Cuidados de Enfermagem da organização, tendo sido analisados
com o método da análise de conteúdo.
O objetivo deste Projeto foi alcançado, mediante a implementação de um novo sistema de
avaliação de desempenho para os enfermeiros da Fondation Claire Magnin, desenvolvido
por etapas, em consonância, por um lado, com as necessidades e perceções dos
intervenientes no processo de avaliação (avaliados, avaliadores e administração), e, por
outro, com as obrigações e requisitos legais e deontológicos da profissão de enfermagem na
prestação de cuidados nos estabelecimentos médico-sociais na Suíça.
Nowadays the diminution of the performance causes direct and indirect losses to the organizations. So, their evaluation emerges with the purpose of measuring the individual contribution to the execution of the strategical objectives established by the organization. However in the health area the applicability of this tool is complex since most of the activities provided by the employees are not accounted for, making it, sometimes, a subjective and inadequate moment as well as a source of demotivation for the stakeholders. Therefore emerged the need to develop and apply a performance evaluation method suitable for the health specificities in a social institution. This project’s main objective consists in developing and applies, in the Foundation Claire Magnin, a new performance evaluation method relating to the nurses who represent a very relevant professional class for the foundation. For an adequate support of the performance evaluation system the opinion of 21 professionals involved was previously heard with the participation of 6 social-medical institutions of the Foundation Claire Magnin based in Switzerland. The gathering of data occurred between November 2019 and March 2020 through a half structured interview developed in collaboration with the directors of the Human Resources and of the Nursery Care of the organization, having been analysed with content analysis method. The purpose of this Project was reached by means of the formulation of a new system of the performance valuation for the nurses of the Foundation Claire Magnin, developed in stages, in consonance, on the one hand, with the necessities and perceptions of the intervenients in the valuation process (valued, valuators and administration) and, on the other hand, with the duties and legal and deontological requisites of the nursery profession as for rendering care in medical-social institutions in Switzerland.
